Abstract
In an attempt to understand the trend of “job hopping” among younger generations – specifically those among millennials and Gen Z (Funaro, 2023; Adkins, 2023), a study was conducted to understand the relationship between work-life balance and affective organizational commitment among merchandisers working at Fruits Company X. In a company such as Fruits Company X, this phenomenon is not an exception as the majority of its employees fall within the specified age range. In a market that has been forecasted to have an increase in demand over the years, studying the impact of Work-Life Balance among Fruits Company X employees is important to maintain their personnel and reduce hiring costs.
The study defines work-life balance as how well an individual prioritizes and manages his personal and professional responsibilities to prevent burnout (Bonifacio, 20250. It also defines affective commitment as how much an individual feels emotionally attached towards the company such as their sense of belonging (Meyer & Allen, 1991).
In the attempt to understand the correlation of the variables of work-life balance and affective commtiment, the researcher gathered respondents by disseminating the survey to all merchandisers in the company and ended up with 88 responses from individuals with ages ranging from 19 to 43. The data collected was analyzed using weighted mean, Spearman’s Correlation Coefficient, and Wilcoxon’s Signed Rank Test to depict the significant relationship and statistical difference between work-life balance factors and affective commitment.
Macroenvironmental and microenvironmental analysis was performed to assess the company’s environment. The use of PESTLE and Porter’s 5 Forces was utilized to give a brief overview of the company’s internal and external factors.
Results show that work enhancement of personal life (WEPL) and personal life enhancement of work (PLEW) have a significant relationship with affective commitment which may be affected by the respondents’ perception and enjoyment of work. This may be due to the relaxed nature of the job since these merchandisers note that their job is relatively easy and repetitive.
However, delving deeper into the results showed that there is no significant relationship between personal life interference with work (PLIW) among millennial and Gen Z merchandisers working at Fruits Company X. This may be due to the obscure boundaries individuals may have from their personal life that affect their performance at work. It is important to recognize the effects of personal experiences in their home lives that may affect the performance of these employees at work.
It is noted that these individuals have a higher affective commitment towards their occupation than the company. Multiple factors such as experiences with management, teammates, and job satisfaction may be the cause of this difference. From these quantitative results, qualitative answers supported these results as merchandisers wish for more engagment from the company such as company parties as well as added incentives to boost morale. They also highlight their want for an increase in pay as a strong indicator of what they would like to see more within the company, suggesting that even with their strong preference for their jobs, they would still appreciate the increase in their pay. Thus, it is advised that a 3% annual increase may be considered in the long-term goals of the company to boost its employees’ morale.
In all this, the study determines that there is a significant relationship between work-life balance and affective organizational commitment among employees working at Fruits Company X.
